Making a job offer in Italy that closes: a guide for Nordic hiring managers

Italian candidates compare RAL, net pay, stability and benefits. How a Nordic company without an Italian office can make an offer that gets signed.

You have found the right person in Milan or Bologna. The interviews went well. Now you need an offer that the candidate signs, against local employers and other foreign companies. Nordic companies have real advantages here: reputation, work-life balance, flat structure. They also make the same few mistakes.

Start from the Italian market

Price the role against the Italian market in the city where the person lives, not as a discount on a Stockholm or Oslo salary. A number that looks generous after currency conversion may still be below what a strong Italian candidate expects, and the reverse is possible too.

Ask the candidate for their current RAL and the number of instalments. Italians are used to that question.

State the offer the Italian way

  • RAL: gross annual pay.
  • Instalments: 13 or 14, or 12 if the 13th and 14th are spread.
  • CCNL and level. A named agreement and level reassure the candidate that the job is properly framed.
  • Contract type: permanent, with probation length.
  • Variable pay with a written plan.
  • Benefits: meal vouchers, health fund, pension fund for the TFR, laptop and phone.
  • Place of work and remote terms.

Vague offers lose to precise ones.

Show the net

Italian candidates think in net monthly pay. Between RAL and net are the employee’s social contributions (9.19%), income tax (IRPEF at 23% up to €28,000, 33% to €50,000 and 43% above, reduced by employment credits), and the regional and municipal surcharges for their city.

Give a net estimate with the offer. The net pay calculator covers the five main cities. Showing you have done the work is itself persuasive.

Answer the stability question

A strong Italian candidate leaving a local employer will ask: who is my employer, and is this a real Italian contract? With an Employer of Record (EOR), the answer is clear. We are the legal employer in Italy, the contract is a normal Italian employment contract under a CCNL, contributions go to INPS, and the TFR builds up as for any employee. Our page for employees explains it in plain words; send it with the offer.

Use your Nordic strengths

  • Work-life balance. Clear working hours, real disconnection, respect for holiday. Many Italian professionals are looking for exactly that.
  • Trust and autonomy. Flat structures and less micromanagement.
  • Remote work done properly. A written lavoro agile agreement, equipment, and a manager who measures output.
  • Parental leave culture. Fathers encouraged to use their optional leave.

Say these things concretely in the conversation. They are often worth more than a small salary difference.

Avoid these mistakes

  • Offering a fixed term “to start with”. It signals risk.
  • Monthly salary without explanation. The candidate will multiply by twelve, or by fourteen, and one of you will be disappointed.
  • Bonus without a plan. “Up to” means nothing to an Italian candidate without written rules.
  • Equity as a substitute for salary. Options are appreciated but rarely decisive, and their Italian tax treatment needs explaining.
  • Slow paperwork. A week between verbal yes and written offer is long enough to lose a candidate.

Timing

With an EOR, we can turn an agreed offer into an Italian contract within days for EU and EEA citizens. Agree the start date with the candidate’s notice period in mind: Italian notice periods come from their current CCNL and can be several weeks or months.

Checklist

  1. Market-based RAL and instalments.
  2. CCNL and level.
  3. Permanent contract and probation.
  4. Written variable plan.
  5. Benefits listed.
  6. Net estimate attached.
  7. Remote terms.
  8. Start date matched to notice.

Questions we hear from Nordic companies

Should we negotiate in gross or net? State the offer in RAL, but always show the net estimate. Candidates decide on net.

How long do Italian candidates take to decide? Usually not long, if the offer is clear. Delays usually come from missing information: contract type, CCNL, benefits or remote terms. Send everything at once.

In short

Price the role against the Italian market, state the offer in RAL with instalments, name the CCNL and level, show the net, and send everything at once. Lead with what Nordic employers do well: balance, trust, real remote work. Answer the stability question with a clear explanation of the EOR. Do these things quickly and most good candidates will sign.

Price the offer in the cost calculator before you send it.
