# Recruiting Italian developers for a Nordic scale-up

> Why Nordic tech companies hire developers in Italy, where to find them, how to run the process, and what makes them say yes to a foreign employer.

Nordic tech companies compete for engineers in a small home market. Stockholm, Oslo, Copenhagen and Helsinki salaries are high, and good senior developers are hard to find. Italy offers a large, well-trained pool in the same time zone, with many engineers already used to working remotely for foreign companies.

## Where the developers are

- **Milan**: the largest tech market, with fintech, SaaS and consulting.
- **Turin**: strong engineering school, automotive and industrial software.
- **Rome**: large universities, public-sector and telecom software.
- **Bologna**: computer science, data and high-performance computing.
- **Pisa and Florence**: computer science tradition.
- **Naples**: a growing developer community around the Apple Developer Academy.

Many senior engineers have moved to smaller towns and work fully remote. Do not limit the search to the big cities.

## Channels

- **LinkedIn** works for most professional roles.
- **Italian job boards** and university career services reach junior and mid-level candidates.
- **Communities and meetups**, especially for languages and frameworks with active Italian groups.
- **Referrals** from your first Italian hire. Often the best channel once you have one.

Write the job ad in English for engineering roles; most Italian developers read it without difficulty. Add the essentials Italian candidates look for: contract type, RAL range, remote terms, and that they will be employed on an Italian contract.

## The process

Nordic hiring processes are usually lean and respectful, which Italian candidates appreciate. A few adjustments help:

- **Be fast.** Strong candidates get several offers. Two or three rounds, decided within two weeks, is a competitive advantage.
- **Explain the employment model early.** "You will be employed in Italy by our Employer of Record under a CCNL" answers the first question in every candidate's mind.
- **Give a salary range** in the first conversation.
- **Make the technical test proportionate.** Senior candidates drop out of long take-home assignments.
- **Introduce the team.** A call with future colleagues sells the culture better than any page.

## What makes them say yes

- A competitive RAL for the Italian market, stated with instalments.
- A permanent contract.
- Real remote work, with a written agreement and equipment.
- Meal vouchers and good benefits.
- Clear career levels and growth.
- English-speaking, international teams.
- Nordic work-life balance, which has a strong reputation.

Equity is appreciated, but rarely decisive on its own, and its Italian tax treatment needs explaining.

## After the hire

- **Onboarding in person** if you can: a week at the Nordic office in the first month.
- **Clear written priorities**: Italian engineers adapt quickly to flat structures, but appreciate explicit decisions.
- **Career path**: a visible level framework helps retention.

## The contract side

As Employer of Record (EOR), we employ the developer under the right CCNL, usually Commerce and services or Metalworking, with an IP assignment, confidentiality, and a lavoro agile agreement. On-call duties are paid under the CCNL. For EU citizens the start can be within days of signing.

## Questions we hear from Nordic companies

**Do we need to offer relocation to the Nordics?**
No. Most Italian developers who apply to Nordic scale-ups want to stay in Italy and work remotely. Offer travel for team weeks instead.

**How do we handle hardware and security?**
Ship a managed laptop or reimburse one, and write the rules into the lavoro agile agreement. Monitoring software must respect Italian limits on remote control.

**How fast can the first developer start?**
For an EU citizen, within days of a signed offer through an EOR, plus the notice period at the current employer, which comes from their CCNL. Ask about notice in the first interview, so that the start date you plan is realistic.

**Should the job ad be in Italian?**
For engineering roles English is usually fine and signals an international team. For customer-facing or support roles in Italian, write the ad in Italian.

## In short

Italy gives Nordic scale-ups a deep pool of developers in the same time zone. Search beyond the big cities, write clear ads with a RAL range and the employment model, run a fast process, and lead with what you do well: autonomy, balance and remote work done properly. After the hire, invest in in-person onboarding and a visible career path. The employment side, contract, IP, remote agreement and payroll, sits with us.
